My suggestion is a compromise...Hopefully these employees do have some amount of savings or 401k to draw from.  If the employer were to offer a split shift or part time, they would have supplement to savings, shorter hours that might prove to be more productive and the employer could save the relationship...
What a tough challenge that more employers will be faced with in the too near future!
